This qualitative study investigates the implications of publication quotas on the professional well-being of lecturers in Vietnamese higher education institutions. Focused on a sample of ten lecturers from two universities, evenly split between social and natural sciences disciplines, the research employs semi-structured interviews to delve into the participants’ experiences and perceptions. The study is underpinned by two theoretical frameworks: the Job Demands-Resources model and Self-Determination Theory, providing a comprehensive analysis of the impact of publication pressures. Key findings reveal a significant strain on work-life balance, with lecturers reporting an encroachment of publication demands into personal time. A notable shift from intrinsic to extrinsic motivation in research activities was observed, alongside increased levels of job stress and anxiety. Interestingly, some participants perceived publication quotas as opportunities for enhanced professional development. The study's analysis suggests that publication quotas act as substantial job demands, leading to an imbalance in the demand-resource equation and a challenge to lecturers’ psychological needs for autonomy and competence
