This study explores frontline hotel employees’ career beliefs in Ghana, addressing a gap left by the dominant positivist paradigms through a social constructivist and inductive qualitative approach. Using purposive sampling, in-depth interviews were conducted with 24 frontline employees from hotels. Findings indicate that core hotel career beliefs include customer service skills (effective communication and event support), professionalism (confidentiality and compassion), and strong customer satisfaction commitment. Three main dimensions – customer service, experiences and expectations emerged as critical aspects of career beliefs. Practically, the study suggests culturally sensitive HR training strategies: mentorship, emotional intelligence, and team incentives for collectivist cultures; individualised coaching, anti-aggression policies, psychological support, and soft-skills training for individualist cultures. Theoretically, this study extends career belief frameworks to hospitality frontline staff, aligning with social cognitive and social learning theories
